Abstract The primary objective of this study is to examine the effect of the excessive meaning managers attribute to employee roles on employees' burnout levels and to analyse the mediating role of perceived job pressure in this relationship based on secondary data from the literature. The concept of meaningful work has long been considered a motivational factor in organisational behaviour literature and has been positively associated with employee commitment, performance, and job satisfaction. However, the normative and coercive use of this concept at the managerial level can create an invisible yet powerful psychological demand on employees. This study is based on the assumption that the discourse of meaningfulness may not always produce positive results. The research is theoretically structured within the framework of the Job Demands–Resources Model, Role Theory, Self-Determination Theory, and burnout literature. Studies published between 1990 and 2025 were systematically reviewed, and meta analytic findings were synthesised. The findings indicate that managerial over meaning behaviour increases perceived job strain among employees, and that increased job strain, in turn, elevates burnout. The study reveals that emotional exhaustion is particularly affected by this process. It concludes that perceived job pressure plays a partial mediating role in the relationship between managerial over-meaning and exhaustion. In this context, the study offers a critical contribution to the meaningful work literature.
Bu çalışmanın temel amacı, örgütlerde yöneticilerin çalışan rollerine yükledikleri aşırı anlamın çalışanların tükenmişlik düzeyleri üzerindeki etkisini incelemek ve bu ilişkide algılanan iş baskısının aracı rolünü literatüre dayalı ikincil veriler üzerinden analiz etmektir. Anlamlı iş kavramı uzun süredir örgütsel davranış literatüründe motivasyon artırıcı bir unsur olarak ele alınmakta ve çalışan bağlılığı, performans ve iş tatmini ile pozitif yönde ilişkilendiri
